What It Really Takes to Transform a School

When people hear that I helped a school improve from an "F" rating to becoming proficient, they often assume the story is about test scores. It isn't. It's about people. Several years ago, I began working with a public school in Brownsville, Brooklyn, a community that has long faced the challenges of concentrated poverty, violence, and systemic inequities. The students didn't leave those realities at the school doors each morning. They carried them into their classrooms every single day. I'll never forget my very first visit. I was meeting with the principal to discuss the work we hoped to do together when, just across the street from the school, a parent was shot. It happened while we were there. That moment has stayed with me for years because it perfectly illustrated the environment these children were expected to learn in and the reality their teachers navigated every day. Imagine asking a child to focus on fractions, reading comprehension, or state exams while the world around them constantly reminds them that survival comes first. That experience changed the way I viewed educational transformation forever. *Looking Beyond Academics* The question wasn't simply, "How do we raise test scores?" The better question was: Who do students and educators need to become in order to create a different future? My work centered on helping build a culture where students believed in their potential, educators felt empowered, and the school community developed a stronger sense of ownership, leadership, communication, and possibility. Because I've learned something that applies in every setting: Behavior follows identity. Before people consistently perform differently, they must first see themselves differently. *Real Change Takes Time* Transformation doesn't happen overnight. It took the first two to three years for the school to move from an "F" rating to becoming proficient. More importantly, that progress wasn't temporary. Over the course of the five years I worked alongside the school, they sustained those gains and continued building a stronger culture for both students and staff. I wasn't the only person responsible for that success. School transformation is always the result of committed administrators, teachers, staff, students, families, and community partners working together toward a common vision. I was honored to contribute by helping facilitate the mindset, leadership, communication, and culture shifts that supported lasting change. *The Lesson I'll Never Forget* That experience confirmed something I now teach in every keynote, workshop, and coaching program: People don't rise to expectations alone. They rise to the identities they believe are possible. Whether I'm working with schools, organizations, leaders, or women who are ready to transform their lives, the principle remains the same. You cannot consistently outperform the story you believe about yourself. Change the identity, and behavior begins to change. Change behavior consistently, and performance improves. Improve performance long enough, and outcomes begin to transform. That's what happened in Brownsville. And it's why I still believe the most powerful transformation doesn't begin with a strategy. It begins with the person in the mirror.
